{"id":368,"date":"2021-12-15T08:33:59","date_gmt":"2021-12-15T07:33:59","guid":{"rendered":"https:\/\/blog.iese.edu\/family-business\/?p=368"},"modified":"2023-01-09T10:19:03","modified_gmt":"2023-01-09T09:19:03","slug":"succession-in-family-firms-navigating-the-power-paradox","status":"publish","type":"post","link":"https:\/\/blog.iese.edu\/family-business\/2021\/succession-in-family-firms-navigating-the-power-paradox\/","title":{"rendered":"Succession in family firms: navigating the power paradox"},"content":{"rendered":"<p>Many family business leaders hold <strong>two conflicting emotions<\/strong> as they near retirement: on one hand, <strong>the desire to pass the baton<\/strong> to their children, and on the other, <strong>the desire to retain control<\/strong> for as long as possible.<\/p>\n<p>These opposing aims can significantly affect the <strong>parent-child dynamic<\/strong> and result in a paradox in which <strong>the CEO-incumbent simultaneously empowers and undermines<\/strong> their children\u2019s ability to lead and guide the firm\u2019s long-term sustainability.<\/p>\n<p>Prevailing CEOs want their children to eventually take over and learn as much as possible about the business, yet <strong>their reluctance to relinquish control may lead to behaviors that jeopardize the succession process<\/strong>.<\/p>\n<p>These range from not providing their successors with coaching or learning opportunities to keeping them from substantive roles, where they could actually take charge and develop their leadership.<\/p>\n<p>In my dealings with family firms, I\u2019ve observed this stalling behavior even when the CEO-incumbent fully and rationally recognizes that the firm\u2019s future rests on the shoulders of the next generation.<\/p>\n<h2><span style=\"color: #ff0000\"><strong>I want you to want what I want \u2013 but not <em>too<\/em> much<\/strong><\/span><\/h2>\n<p>So why do family business leaders get trapped in this paradox? And <strong>why are some family-led firms able to effectively hand over the reins while others fail?<\/strong><\/p>\n<p>These questions were the focus of an <a href=\"https:\/\/journals.sagepub.com\/doi\/abs\/10.1177\/0001839219870449\" target=\"_blank\" rel=\"noopener noreferrer\"><strong>innovative research study<\/strong><\/a> (Huang, Chen, Xu, Lu &amp; Tam, 2020) that examined the succession processes of ancient patriarchal monarchies and compared them to survey data from family-owned firms.<\/p>\n<p>As it turns out, <strong>the empowerment-domination paradox is far from unique to family-run organizations<\/strong>. The principle of mimetic desire, advanced by French-American philosopher <a href=\"https:\/\/www.amazon.com\/Girards-Mimetic-Studies-Violence-Mimesis\/dp\/1611860776\/ref=sr_1_5?crid=1KVBBVW8J3L8C&amp;keywords=rene+girard&amp;qid=1639064404&amp;sprefix=rene+gir%2Caps%2C276&amp;sr=8-5\" target=\"_blank\" rel=\"noopener noreferrer\">Ren\u00e9 Girard<\/a>, helps shed light on this phenomenon.<\/p>\n<p>According to Girard, <strong>our desire for a certain object is not born independently<\/strong> but rather largely influenced by the desire of others for the same object. That is, <strong>the value we place on objects is determined mimetically<\/strong>, derived from our relationships with others.<\/p>\n<p>This might explain why the styles of fashionista influencers are so popular or why so many people had the \u201cnovel\u201d idea of getting a dog during Covid-19 \u2013 never mind the flurry of puppy pictures on their friends\u2019 Instagram accounts.<\/p>\n<p>Mimetic desire also helps explain the paradox in family businesses: <strong>incumbent CEOs want their children to follow in their footsteps, yet within limits<\/strong>: if successors display <em>too<\/em> strong a desire for the firm\u2019s leadership, parent and child end up in competition for the same outcome.<\/p>\n<p>According to popular belief, successors should possess high willingness and capability: very keen to step into their future role and more than equipped to excel. Yet, according to the principle of mimetic desire, <strong>parent-child succession conflicts are least likely to arise <\/strong>when next-generation leaders show only <em>moderate<\/em> levels of willingness and capability.<\/p>\n<p>In smooth successions, child-successors display a <strong>guarded enthusiasm<\/strong> for assuming the role of CEO and take steps not to overshadow the CEO-incumbent. On the contrary, overly zealous and super-prepared child-successors might cause the current CEO to pull in the reins even tighter.<\/p>\n<h2><span style=\"color: #ff0000\"><strong>Takeaways for family firms<\/strong><\/span><\/h2>\n<p>Family-business succession is a <strong>delicate process<\/strong> for both parents and children in which the emotions of either side may be more complex than originally thought.<\/p>\n<p>To facilitate the process, f<strong>amily-business leaders and their successors should carefully contemplate \u2013 and communicate \u2013 their needs, emotions and aspirations<\/strong>, as well as those of the other.
